Military discipline is often viewed as the result of rules, hierarchy, and sanctions. However, this view does not explain how leaders develop discipline based on professional awareness, particularly amid personnel shortages and multiple-duty assignments. This qualitative case study examines transformational leadership in strengthening discipline at Gatot Soebroto Army Aviation Base, Lampung. Data were collected through interviews with seven informants representing command, operations, maintenance, pilots, non-commissioned officers, and enlisted personnel, supported by observation and documentation. The data were analyzed through condensation, display, and conclusion drawing, while source triangulation ensured credibility. The findings show that role modelling, inspirational motivation, educational guidance, and fair firmness form complementary leadership mechanisms. Role modelling builds trust, motivation gives meaning to service, guidance connects rules with mission objectives, and firmness maintains consistent standards. However, implementation remains limited by a shortage of 51 personnel against a requirement of 158, multiple duties, one-way communication, inadequate facilities, and differences in service-branch cultures. This study proposes a contextual-transformative discipline model that integrates leadership behaviours with structural conditions. Sustainable discipline requires not only command and sanctions but also value internalization, open communication, individualized development, and organizational support.
